Abstract:
The main purpose of this study is to investigate the implications of working conditions,
promotional opportunity, relationship with superiors, pay/salary, employees’ level of
freedom,recognition& rewards system and their effect on organizational commitment specifically
affective organizational commitment using quantitative research method. In addition, it
measures the level and effect of each independent variable on the affective organizational
commitment of thepractices in the credit and saving institution understudy. The six factors of
affective organizational commitment were modeledby OLS and the data for the study was
collected from 182 employees of ACSI from Bahir Dar Zuria branches and the head office and
the response rate was 97%.The relationships proposed in the framework were tested using
descriptive, Pearson correlation, and the predicting power of independent variables were
analyzed using regression analysis. From the result of the analysis it is concluded that except
pay/salary the rest of the independent variables i.e. working conditions, promotional
opportunity, relationship with superiors, level of freedom and recognition & rewards systemhave
significant effect on the dependent variable and positive moderate andstrong relationship exist
between explanatory variablesand the dependent variable. The respondents are also agreed
based on their response. Therefore, in order to achieve better practices in organizational
commitment in the long-run through employee commitment, it is best for the Bahir Dar Zuria
branches and the head office of Amhara credit and saving institution to give due emphasis to the
constructs of those affective organizational commitment practices and its effect.
